What an insightful BUSINESS quote from Mother Teresa.

Employees have more hunger for appreciation and recognition than money and bonus. Why?

Because we are naturally SOCIAL ANIMALS and always looking for approval of others, specially those we serve to.

Pay attention to different needs of your employees as HUMAN BEINGS. Sometimes a simple thank you, tapping on shoulders, applauding in front of co-workers and showing them their efforts are VALUED make a more powerful impact than cash.

There are 3 key criteria for recruitment:

1) NETWORK FIT: how much the applicant is capable of working with teammates? Is the applicant willing to co-create?

2) CULTURE FIT: does the applicant believe in our company's values, mission, vision and principles?

3) SKILL FIT: is applicant qualified based in terms of knowledge, education, skills and experience?

Due to the research, the MOST SUCCESSFUL EMPLOYEES are the ones who are first network fit then culture fit.

Having a unique, inspiring and transparent culture leads to attracting the talents who believe in what you believe and do their best to fulfil company purpose.

One of the best examples of such companies is Southwest Airline.

Couple of months ago, I had a conversation with one of Iranian company's HR manager. We were working on designing a career development process for company's employees.

While our focus was on planning a development process to extend employee tenure period, the manager gave us a wise advice.

He said: “We cannot provide employees with opportunities to progress and grow forever here. We want to help them to grow their career daily even if it means to continue their career somewhere else."

Averagely it takes 3 to 5 years to pave a learning cycle and master a business function. HR leaders must be aware of employee’s position in their learning cycle. When they are at the top and there is no more opportunity for learning and growing, it's time to help them find new challenges somewhere else.

If we insist on holding them, the results would be less productivity, motivation and energy.

HAPPINESS is a result of progress and achievement. It is dependent on external sense of success. FULFILLMENT is a result of living and working purposely a meaningfully. It is dependent on internal sense of success. When you consider MEANING and PURPOSE a higher priority than position and salary, you will feel a different level of energy, joy, motivation and success. In one survey of 12,000 employees, 50% said they didn’t get a feeling of meaning and significance from their work, but those who did reported 1.7 times greater job satisfaction, were 1.4 times more engaged, and were more than three times as likely to remain with their current employer. HR LEADERS must put a lot of efforts to provide employees with a meaningful environment by clarifying organization mission, vision and values. If so, they will have employees which are fulfilled every moment they spend at workplace. hashtag

Nowadays SUCCESS is an internal feeling rather than external praise. Having fancy cars, expensive clothes, high-rank jobs and big earnings does not necessarily means that somebody is successful. All of these will bring you praise, confidence and social attention, but still you may feel that you are not experiencing real success and FULFILLMENT.

Having a thriving career is no enough to make you successful in your life. Career is just one dimension of our life. Our success depends on multiple dimensions including physical, mental, emotional, spiritual and environmental. We call these six dimensions WELLBEING.

At Alibaba, we believe that our company success depends on every individual growth and fulfillment. If we only care about their career, we are growing PARALYZED employees. We know that a good career is not giving them that beautiful sense of success, so improving all dimension of their wellbeing is our top priority.

HR departments can play a crucial role in employees’ success and quality of life. Just they need to consider employees as human, not machines.

Nowadays when we ask people why they are starting a business or following a specific career, the most common reason we receive is making MONEY.

Every business and job is created to meet some human needs. They are created to fulfill a PURPOSE. Money is just an outcome depended on our level of diligence and ambition.

The better we fulfill our purpose, the closer we get to our vision, the more money we earn.

Merely making money makes us happy, but not fulfilled. FULFILLMENT comes out of living our purpose every day.

HR departments should link company purpose to employee purpose so that employees will work not to earn money, but to live their purpose at work. Reading Simon Sinek's book Find Your Way is a perfect step for start.

As social animals, we need connections with each other. Our happiness, well-being and success depend on the quality of our connections to a large extent. On the other hand, we are always looking for opportunities to make more and better connections.

Caring about others' happiness and well-being is actually caring about thyself happiness and well-being. But how? It's because of a chemical produced in our body named OXYTOCIN.

When oxytocin is produced, we feel happy, connected and loved. Caring about others causes our body produce oxytocin and makes a friendly and powerful connection. This cycle finally leads to more happiness and better well-being. Care more about others to experience a happy and healthy life.

We are getting more and more depressed generation by generation!

According to recent research, the Z generation are the most depressed people in the world. Then millennial, X generation, boomers and so on.

Couple of reasons are mentioned by scientists, but one is more noticeable: technology.

Using technology makes our body produce dopamine, a chemical responsible for our personal advancement. The problem is that dopamine is so addictive.

Technology access is developing continuously and our teenagers are getting more and more addicted to it. This has a negative impact on their stress-coping mechanism. When they encounter stress and challenge, instead of asking help from people they turn into technology. As a result, they lack meaningful connections with people which rises their level of depression.

In companies, HR departments can solve this problem to large extent. By creating an oxytocin-based environment, the Z and Y generations would have the opportunity to make more connections and find friends who care about them, help them and make them feel safe.

American psychologist Frederick Herzberg’s Motivation-Hygiene Theory proposes that people are influenced by two factors: those that impact motivation and basic factors that influence job satisfaction.

Hygiene factors determine a person’s level of satisfaction with their job and strongly influence employee retention.  If they are not met, they lead to job dissatisfaction and cause employees to look for better opportunities elsewhere.

Motivation factors influence how a person performs on the job. When an employee is motivated, they invest more of themselves in their work and strive to do better.

To have engaged employees, organizations should invest on both employees’ satisfaction and motivation. High engagement should be organization’s top priority. Organizations with genuinely engaged employees have higher retention, productivity, customer satisfaction, innovation, and quality. They also require less training time, experience less illness, and have fewer accidents.

"The best predictor of your employee's future behaviors is his/her relevant past behaviors." Stephen Robbins

Managers mostly pay attention to people characteristics for recruitment, but actually what matters for them is their behaviors. Characteristics are not good predictors of behaviors. Because:

1) People's behaviors are heavily influenced by environment, specially new and abnormal ones. They may show different behaviors than their characteristics in workplace due to organizational culture and environment.

2) People can adapt their behavior based on the new conditions.

So how can recruiters predict candidates' behaviors as accurate as possible?

As Stephen Robbins said, recruiters should explore candidates' relevant past behaviors and performance. This could be done by using STAR model. Spend most of the interview period asking about situations relevant to the job offer and your organization culture and find out how the candidate reacted to that situation and what the result was.

This kind of structured interview is the best predictor and help you improve your prediction by 63%. To become 100% sure, you need a proper and mature onboarding process.
